Modeling the Complications of the Retention, Maintenance and Education System of Human Resources

چکیده مقاله:

Purpose: Today, human resources are considered as one of the most important resources of any organization. Therefore, the current research was conducted with the aim of modeling the complications of the retention, maintenance and education system of human resources. Methodology: This study was mixed means combination of qualitative and quantitative researches. The population of the qualitative part was the managers of Iran's National Company for Refining and Distribution of Petroleum Products and professors of human resource management in the higher education centers of northern Iran, which 20 people of them were selected according to the principle of theoretical saturation and with using by purposeful and snowball sampling methods. The population of the quantitative part was the employees of the National Company for Refining and Distribution of Oil Products and Oil Telecommunications of North Iran, which 263 people of them were selected according to Cochran's formula and with using by stratified random sampling method. The tool of the qualitative part was a semi-structured interview and the tool of the quantitative part was a 120-item researcher-made questionnaire, which whose validity and reliability were evaluated as appropriate. The data of the qualitative part were analyzed by coding method in MAXQDA software and the data of the quantitative part were analyzed by exploratory factor analysis and structural equation modeling methods in SPSS and AMOS software. Findings: The findings of the qualitative part showed that the complications of the retention, maintenance and education system of human resources had 120 indicators in 30 components and 6 dimensions; So that the dimensions were include occupational complications (with 6 components), individual complications (with 5 components), cultural-social complications (with 4 components), internal or organizational complications (with 8 components), external or environmental complications (with 4 components) and governmental complications (with 3 components). The findings of the quantitative part showed that the factor loading of all dimensions and components was higher than 0.60, the explained variance percentage of all dimensions was higher than 60 percent, the special value of all components was higher than 3.00, and the reliability of all dimensions and components with Cronbach's alpha method was higher than 0.80. In addition, modeling the complications of the retention, maintenance and education system of human resources had a good fit and the path coefficient of the complications of the retention, maintenance and education system of human resources on each of the 6 complications of occupational, individual, cultural-social, internal or organizational, external or environmental and governmental and the path coefficient of each of the 6 complications on its components was significant (P<0.001). Conclusion: According to the findings of this research, in order to improve the complications of the retention, maintenance and education system of human resources should be reduced its complications through the identified dimensions and components on each of the six complications of occupational, individual, cultural-social, internal or organizational, external or environmental and governmental.
